What is instructional design?

Instructional design is the practice of building training so that people actually learn from it. It covers what you teach, in what order, with which examples, and how you check that it landed. It is the difference between presenting information and causing a change in what someone can do.

An instructional designer starts from the behaviour that needs to change, not from the content that happens to exist. The question is not "what do we know about this topic" but "what should this person be able to do differently on Monday".

The core principles

  • Start with objectives: define in concrete, clear terms what the learner should be able to do after the training.
  • Manage cognitive load: introduce one thing at a time, because people cannot hold much at once.
  • Make them retrieve: asking someone to recall something strengthens memory far more than re-reading it.
  • Use realistic context: practise in situations that look like the job, not abstract examples.
  • Give real feedback: tell people why an answer was wrong, not just that it was.

Why it matters

Most training that fails does not fail because the content was wrong. It fails because it was structured as a presentation. People read it, confirm they read it, and lose it within days. Completion goes up, behaviour stays the same, and L&D is left proving its value with attendance figures.

Instructional design is what turns a completion rate into a change in performance. It is also what makes training defensible: when an auditor asks whether your people are competent, "they clicked through the deck" is not an answer.

The practical problem

Most organizations do not have enough instructional designers, and the people who hold the knowledge are rarely trained in it. The realistic answer is not to teach every subject matter expert design theory, but to build the design into the tools they use, so the structure is already sound before they start typing.
